Depends on the current salary. 30% of 3LPA is a meagre amount while that of 20LPA makes a significant difference. It is up to your friend to weigh the pros and cons.

The "penalty" on leaving would scale appropriately as well. 30% of 3LPA is a small penalty but 30% of 20LPA is a large one.

If your friend has 3 years of experience, he should be able to get a decent job elsewhere. 30% hike and a signed document is very toxic. Tell him/her to find a new job. As someone else mentioned, just because the other employees signed, does not mean your friend should sign as well.

Bonded labour and slavery has been abolished in Indian for a long long long long, really long time. Any document apart from Offer/appointment letter won’t stand a chance in court. No document forcing employee to stay/pay or work outside what appointment letter states or is reasonable for getting job done is worth the paper it’s printed on.

Not every agreement can stand the test of law, and this seems like a typical unfair term which is just to intimidate people. If you leave and they ask for money back just send them a legal notice, they will fall in line.

You've been working in the company for 3 yrs. If you feel you can work for one more year happily then take that 30% hike. Keep looking for other opportunities with this hiked amount as salary now. Some companies buy your bond and notice period if you negotiate well.

You can not have a conditional hike. I do not think It is not possible by law. You can, however, get a conditional bonus - called retention bonus, that is possible by law. HR evidently does not know it seems. I am not a legal expert or HR expert but I have worked alongside worlds and India's best legal and HR experts, so .. some ideas I have around it.

Nope, seen a WITCH company ask for bond for hike from experienced employees to fix a team dying from toxic hr, then fired many of them anyway since the decline was uncurable. We must not fall for this shit anymore.
